A good employment contract

As a helicopter pilot or engineeer what would you like to see as the basis for a good employment contract in the sector of private / corporate helicopter aviation.
You would be flying or maintaining light medium twins in the UK and Europe for VIP clients.
I am not seeking a dream list at no expense as this is unlikely to be achievable but I want to create an employment structure and contract that is fair to both employer and employee and can be seen as a benchmark in the industry.
I would like to consider the following in particular but am opne to all ideas;
Salary levels for co-piots and captains.
Salary levels for technical managers and technicians
The balance of working and time off in terms of rotation programmes
Medical insurance coverage
Loss of licence insurance
Retirement Plans
Other items you consider are important
